본 연구의 목적은 조직의 종업원들이 조직 내에서 형성하게 되는 조직분위기에 대한 인식이 조직후원인식을 거처 조직몰입으로 이어지는 과정을 탐구하는 것이었다. 심리적 조직분위기를 구성하고 있는 심리적 중요성와 심리적 안전성이 조직후원인식을 통해 조직몰입에 미치는 직·간접적인 영향을 알아보는 것이었다. 연구의 결과는 심리적 중요성과 심리적 안전성은 조직후원인식에 통계적으로 유의한 영향을 미치고 있으며, 조직후원인식은 조직몰입에 중요한 영향을 미치고 있는 것으로 나타났다. 또한 조직후원인식은 심리적 중요성과 심리적 안전성이 조직몰입에 미치는 영향을 중재하고 있는 것으로 나타났다. 개인이 형성하게 되는 조직몰입으로 이어지기 위하여 개인에게 조직이 개인을 지지해 줄 수 있는 분위기라는 것을 인식시켜야 조직에 대한 긍정적 태도를 형성하게 된다는 것이다. 이러한 결과는 이론적 실무적으로 중요한 의미를 갖고 있는 것으로 해석될 수 있다. 토론 부분을 통하여 본 연구의 의의와 한계에 대한 깊이 있는 토론을 제공하고 있다.


The purpose of this study was to investigate the influences of psychological organizational climate on the development of organizational commitment through perceived organizational support. Psychological meaningfulness and psychological safety which composed psychological organizational climate were used to find out their direct and indirect influences on positive employee attitudes. Data used for the study were collected using questionnaire and analyzed using LISREL VIII. Results of the study showed that psychological meaningfulness and safety had direct impacts on perceived organizational support which were found to have direct impact on organizational commitment. Further analyses showed that psychological meaningfulness and safety were found to have indirect impacts on the development of organizational commitment. In depth analysis and discussion on findings and limitations were provided throughout discussion section.
