본 연구는 정서적 동기와 인간관계가 이직의도 감소에 좋은 방안이 될 수 있는지 그 여부를 알기 위하여 노력하였다. 특히, 본 연구에서는 정서적 동기가 이직의도에 영향을 미치게 되는 경로에서 인간관계의 매개효과를 확인하고자 사회복지법인 산하 장기요양기관 8개소에서 217명의 장기요양요원을 표본으로 추출하였다. 본 연구에서 정서적 동기는 인간관계의 매개효과를 통하여 장기요양요원의 이직의도 감소에 긍정적인 효과가 일부 있는 것으로나타났다. 정서적 동기가 이직의도에 미치는 경로에서 측은지심과 자기희생은 직접적으로영향을 미치지 못하였다. 그러나 인간관계는 이직의도 감소에 긍정적인 영향을 미쳤다. 한편정서적 동기가 인간관계에 미치는 경로에서 측은지심은 긍정적인 영향을 미쳤지만, 자기희생은 유의한 영향을 미치지 못하였다. 자기희생이 유의한 영향을 미치지 못하였다는 것은이타주의의 약화가 우려된다. 왜냐하면, 본 연구의 표본이 오랫동안 노인복지를 실천해 온사회복지법인 산하 장기요양기관들이기 때문이다. 즉, 장기요양보험제도의 실시 이후 영리와비영리는 혼재되어 왔으며, 이러한 혼재는 이타주의의 약화로 이어질 수 있기 때문이다. 이타주의의 약화는 고차원적 동기를 가진 장기요양요원을 감소시키게 되며, 고차원적 동기를지닌 장기요양요원의 감소는 장기요양에 관련된 비용을 상승시키게 될 뿐만 아니라 서비스품질을 저하시키게 되는 원인이 될 수 있으므로 장기요양제도에서 이타주의를 강화시킬 수있는 방법을 모색하는 것은 서비스 품질 강화와 재정안정에 긍정적인 영향을 미치게 된다.
This study sought to find out whether affective motives and human relations can provide a reason for turnover intentions reduction. Specifically, this study explored whether the relationships among human relations and affective motives, and the turnover intentions of Long term care workers were mediated by human relations. Using a sample of 217 long term care workers drawn from eight nursing home, this study found that affective motives had some positive significant relationship to the turnover intentions reduce of Long term care workers when human relations was considered. In order to identify how the affective motives influenced human relations, path analysis was conducted. According to the result, All two sub-variables of affective motives turned out not to significantly influence the turnover intentions. However, Human relations turned out to significantly influence the turnover intention. In addition, among subvariables of affective motives, compassion significantly influenced human relations, but self-sacrifice not to significantly influence human relations. Major accomplishment in these research is that mediated effect on the human relations was some confirmed when affective motives influenced turnover intentions, and also that a indirect effect of affective motives was confirmed as well.
