본 연구는 호텔기업에 종사하는 직원들의 직장-가족 갈등, 가족-직장 갈등이 직무스트레스와 심리적 웰빙에 어 떠한 영향을 미치는가에 대하여 실증적으로 파악하고자 하는 목적에서 진행되었다. 본 연구의 목적을 달성하기 위 하여 선행연구를 바탕으로 이론적 토대를 구축하였고, 서울 소재 특 1급 호텔의 직원들을 대상으로 자기기입식 설 문지를 통해 자료를 수집한 결과, 총 255부의 유효 데이터를 활용하여 AMOS 4.0을 이용해 구조방정식으로 가설을 검증하였다. 검증결과는 다음과 같다. 첫째, 직장-가족 갈등은 직무스트레스에 유의한 영향을 미치는 것으로 나타났 다. 둘째, 가족-직장 갈등은 직무스트레스에 유의한 영향을 미치는 것으로 나타났다. 셋째, 정신적 직무스트레스는 심리적 웰빙의 자아수용에 유의한 영향을 미치지 않는 것을 제외하고 모든 요인에 부(-)의 영향을 미치는 것으로 나타났다. 그러나 신체적 스트레스는 심리적 웰빙의 5개 요인에 어떠한 영향도 미치지 않는 것으로 나타났다. 이 러한 연구 결과를 바탕으로 결론에서 총 3가지의 의미 있는 시사점을 제시하였다.
The purpose of this study was to explore the influence of work-family conflict and family-work conflict on job stress and psychological well-being. The sample population for this research consisted of 5 star hotel employees in Seoul. A total of 350 employees participated in the survey, and with the 255 responses we obtained, For the statistical analysis, SPSS/PC version 13.0 and AMOS 4.0 statistics package were used for the reliablity, confirmatory factor analysis and structural equation modeling to test the hypotheses from model. The major findings of this study are the followings : First, work-family conflict had a positive effect on job stress. Second, family-work conflict had a positive effect on job stress. Third, psychological job stress had a positive effect on negative relations with others except self acceptance, On the other hand, Physical job stress had no effect with all factors of psychological well-being. And through out discussion section, implications and limitations of this study were provided.
