최근 기업들은 현장에 즉각 투입할 수 있고 교육비용을 줄일 수 있는 경력 형 인재를 선호하며 직무중심, 경력중심으로 채용경향이 바뀌고 있다. 현장실습교육은 이론적 지식과 실기 수행 능력을 하나로 통합하고 현장 업무 수행능력을 향상시키며 직장의 근무태도를 익히고 대학에서 배운 내용을 실제 사용해 보는 경험과 연결시킴으로써 직무 중심의 일 체험을 가능하게 하여 졸업 후 취업경쟁력을 높일 수 있다. 본 연구에서는 현장실습교육의 효과성 평가를 실무전이로 측정하고 현장실습교육 후 실무전이에 영향을 주는 제 요인들을 파악하기 위해 A대학 국제비서과 졸업생들을 대상으로 실증연구를 수행한 결과 피 훈련자의 특성보다는 현장실습목표 설정, 현장실습 내용이 중요한 결정요인임이 검증되었다. 또한 현장실습교육에 학습조직의 요인이 추가되면 현장실습교육 결정요인이 현장실습교육 후 실무전이에 미치는 영향이 부분적으로 조절된다는 연구결과를 얻음으로써 현장실습교육의 실무전이에 대한 학습조직 요인의 중요성을 제안하였다. 본 연구는 이론적 고찰, 연구의 설계, 연구 결과 및 가설 검증, 결론의 순으로 구성되어 있다.


The purposes of this study were to understand the relationship between field training components and training transfer, and to analyze the moderating effects of the learning organization factors and training transfer. Field training components(trainee characteristics, field training design) that were supposed to affect the training transfer were chosen by the literature review. The learning organization factors were used as the moderate variable in this study. There are three hypotheses based on literature reviews and tested by the data from questionnaire. The sample were consisted in 95 office workers of A college graduates. The collected data have been analyzed by using SPSSWIN 12.0 version. The results from empirical tests showed that the objectives and contents of field training were related to post training behaviors and the learning organization factors on the moderating effect were found. The results of this research suggest that when planning a field training program, it is important to consider the learning organization. It significantly effects how well the contents learned in a field training program are transferred into the daily routine.
