비서 업무는 다양하고 비정형화된 업무를 직무기술서 없이 자발적으로 처리해야 하는 경우가 많이 발생한다. 이에 본 연구는 직무만족과 비서 업무 특성상 중요하지만 상대적으로 연구가 부족하였던 조직시민행동을 중심으로 비서의 성격특성(성실성, 외향성, 개방성)과 상사-부하간 교환관계(LMX)의 영향력을 살펴보았다. 비서직 종사자를 대상으로 한 105부의 설문지가 분석에 활용되었으며, 분석결과와 시사점은 다음과 같다. 첫째, 성격특성 가운데 성실성과 외향성은 조직시민행동과 직무만족에 정(+)의 방향으로 유의한 영향을 미치는 것으로 나타났으나 개방성은 유의한 관련성을 보여주지 못하였다. 이는 비서직 종사자의 성격특성이 직무태도에 큰 영향을 미칠 수 있음을 보여주는 것으로서 비서직 종사자의 선발에 성격특성을 적극적으로 평가할 필요가 있음을 의미한다고 하겠다. 한편 개방성에 대해서는 관련성이 나타나지 않았는데 이에 대해서는 향후의 연구에서 좀 더 심도 깊은 검토가 요구된다. 둘째, LMX는 조직시민행동과 직무만족에 정(+)의 방향으로 유의한 영향을 미치는 것으로 나타났다. 따라서 상사와 비서는 상호간에 LMX의 질을 높이는 방향으로 노력해야 할 것이다.


Nowadays individual's personality is assumed to be a valid and reliable predictor of the job performance in organizations. Especially secretaries need to adapt themselves to the various and dynamic environment. So their personality as well as their job competency can be a critical factor of their performance. Furthermore secretaries can upgrade their performance level if they have a good relationship with their bosses. So this study focussed on investigating how the personal characteristics(Conscientiousness, Extraversion and Openness to experience were chosen among Big 5) of the secretaries and their LMX affect their job satisfaction and organizational citizenship behavior(OCB). To achieve the purpose of this research, data were collected from 105 female secretaries who work for the company in Korea. Results were as follows: First, Conscientiousness and extraversion had a positive effect on the job satisfaction and OCB, but openness to experience did not have any effect on them. Second, LMX had a positive effect on the secretaries' job satisfaction and organizational citizenship behavior. The implications and the limitations of these results and the direction for further study were discussed.
