본 연구는 대학생들의 취업경쟁력을 높이기 위해 학교가 어떤 역할을 해야 할 것인가를 모색하고 그 방안을 찾기 위해 시도되었다. 대학생들은 소속 학교, 선택 전공에 자부심을 갖지 못한 경우가 많아 학교와의 적합, 전공과의 적합 정도가 학업성취도와 취업가능성에 어떤 영향을 미칠 수 있는지를 살펴봄으로서 대학생들의 진로 상담 및 미래 경력관리를 위한 방안을 마련하는데 연구의 의의가 있다. 개인-조직 적합성 이론을 바탕으로 하여 연구모델을 설정하였으며 설문을 통해 실증분석을 실시하였다. 본 연구의 분석결과는 다음과 같다. 첫째, 개인-학교 적합성과 개인-전공 적합성은 학습몰입에 긍정적 영향력을 주는 것으로 나타났다. 둘째, 개인-학교 적합성은 취업가능성에, 개인-전공 적합성은 학업성취도에 긍정적인 영향을 미치고 있었다. 셋째, 개인-학교 적합성과 취업가능성과의 관계는 학습몰입이 완전매개하고, 개인-전공 적합성과 학업성취도의 관계는 학습몰입이 부분적으로 매개하는 것으로 나타났다. 마지막으로 개인-학교 적합성, 개인-전공 적합성이 학습몰입에 미치는 영향력에 있어서 교수 멘토링의 조절효과는 나타나지 않았다. 이와 같은 실증분석 결과를 바탕으로 제시할 수 있는 시사점은 다음과 같다. 첫째, 취업가능성을 높이기 위해 대학생들로 하여금 적합성을 높게 인식할 수 있도록 해야 할 것이다. 둘째, 학습몰입을 높이는 것이 학업성취도 뿐만 아니라 취업가능성을 높일 수 있으므로 이를 위해 대학생들의 학습몰입 제고를위한 프로그램 마련이 필요하다는 것이다.
The purpose of this study is to examine the role of university on how to increase competitiveness of employment and set up a specific action plan. Especially, many university students don't have any confidence about their university and major, so we try to identify the relationships of person-university fit(PUF), person-major fit(PMF) and learning flow in students` educational achievement, employability which is available in basic data base of students` career counseling and management. we formulated research model based on person-organization fit theory, and survey methods are performed to test the proposed research models in above paragraph. The results are as follows. first, PUF and PMF have positive impact on learning flow. Second, PUF have positive impact on emplyability, and PMF have positive impact on educational achievement. Third, learning flow have perfect mediating role of relationship between PUF and employability and partially mediating role of relationship between PMF and educational achievement. Last, mentoring of professors have no significant moderating impacts. We suggested implications based on this results. First, students should be encouraged to perceive high level of fit in university and major for increasing employability. Second, university should offer programs that various opportunities are provide to increase the students` learning flow, which appreciate improvement of educational achievement and employability.
